Conceptos nuevos como \"dimisi\u00f3n silenciosa\" y \"la gran dimisi\u00f3n\" son construcciones edificadas sobre a\u00f1os de tratos laborales desfavorables. Cuando hay que enfrentarse a las brutales realidades del lugar de trabajo actual, la compensaci\u00f3n monetaria debe ser alta para equilibrar las realidades. Una cuenta que ninguna empresa est\u00e1 dispuesta a pagar. Entornos de trabajo t\u00f3xicos, exigencia continua de m\u00e1s horas sin un prop\u00f3sito claro, evaluaciones de rendimiento y trayectorias profesionales poco claras, planes de desarrollo no efectivos, prestaciones bajas, salarios estancados y horarios r\u00edgidos no son manifestaciones raras de esas realidades. Por lo tanto, esperaba que la situaci\u00f3n cambiara cuando la situaci\u00f3n de los empleados se volviera m\u00e1s favorable en el eterno p\u00e9ndulo capital-trabajo. Y as\u00ed fue.<\/p><p>No es f\u00e1cil para ninguna empresa dar la vuelta a sus pol\u00edticas de la noche a la ma\u00f1ana y recuperar la lealtad de los empleados y niveles m\u00e1s altos de compromiso. Tampoco hay soluciones milagrosas. El proceso es delicado y requiere buenas herramientas y planificaci\u00f3n. Su Organizaci\u00f3n de Personas puede liderarlo, pero lo m\u00e1s impactante es cambiar la mentalidad de los l\u00edderes y, por tanto, su impacto directo en todos los dem\u00e1s en la empresa. As\u00ed que empiece por el CEO y el equipo ejecutivo: predicar con el ejemplo y predicar con el ejemplo son muy importantes. La mayor\u00eda de los empleados son leales primero a sus l\u00edderes y despu\u00e9s a la empresa. Y por razones similares, la gente abandona las empresas principalmente por culpa de los malos l\u00edderes. As\u00ed pues, \u00bfpor qu\u00e9 no empezar invirtiendo primero en los l\u00edderes?<\/p><p>Hoy en d\u00eda, los l\u00edderes deben dominar muchos requisitos nuevos para ser eficaces. Tambi\u00e9n tienen que entender c\u00f3mo lidiar con personas que (\u00a1por fin!) se sienten m\u00e1s c\u00f3modas pidiendo tiempo libre personal para tratar problemas de salud mental, asuntos familiares y, a veces, una mejor armon\u00eda en la vida. Con todo eso y m\u00e1s en ciernes, los l\u00edderes necesitan apoyo para aprender y desarrollar nuevas habilidades. Y tambi\u00e9n necesitan a alguien a quien llamar y pedir una segunda opini\u00f3n para afrontar situaciones espec\u00edficas y \u00fanicas. Yo digo que las empresas no est\u00e1n proporcionando las mejores herramientas a los l\u00edderes ni est\u00e1n siendo realistas a la hora de establecer expectativas. Y eso ha sido estresante de gestionar para muchos l\u00edderes. \u00bfQu\u00e9 pueden hacer las empresas y los directivos al respecto?<\/p><p>En primer lugar, todos los l\u00edderes deber\u00edan tener acceso a grandes mentores. Los grandes mentores son mentores certificados. Para empezar, las empresas deber\u00edan renovar sus Programas de Mentores Internos (IMP) para incluir mentores internos y externos que proporcionen a los ejecutivos una base de conocimientos m\u00e1s amplia para consultar. Despu\u00e9s, deber\u00edan ofrecer a cada ejecutivo la oportunidad de certificarse en mentor\u00eda, para que est\u00e9n preparados para asumir ese papel cuando hablen con los miembros de su equipo. Una transformaci\u00f3n profunda comienza e impacta en toda la organizaci\u00f3n planificando y ejecutando program\u00e1ticamente un PDI eficaz. La ventaja significativa de los mentores sobre los entrenadores es que los ejecutivos cuentan ahora con el asesoramiento de personas con experiencias relevantes y relacionables en su \u00e1rea de negocio. Comprenden de forma natural por lo que est\u00e1n pasando sus alumnos, el impacto empresarial de una recomendaci\u00f3n y la capacidad de aportar experiencia y conocimientos en habilidades blandas y duras. Sin duda, las empresas tendr\u00e1n empleados m\u00e1s comprometidos. Y tambi\u00e9n, l\u00edderes y empleados m\u00e1s desarrollados y formados en sus campos. Una forma eficaz de proporcionar Aprendizaje y Desarrollo (L&amp;D) personalizados por cada empleado, y precisamente en el momento en que los necesitan, impulsando una mayor retenci\u00f3n. Un programa en el que todos ganan, con potencial real para ahorrar dinero en aumentos y bonificaciones para retener el talento. Las empresas con un programa de formaci\u00f3n y desarrollo eficaz y l\u00edderes que se preocupan de verdad por los miembros de su equipo tienen mayores tasas de retenci\u00f3n. Los empleados que reconocen que sus jefes se preocupan por ellos son m\u00e1s leales y est\u00e1n m\u00e1s comprometidos. Y los l\u00edderes est\u00e1n menos estresados a la hora de dar feedback en tiempo real y ayudar a los empleados a desarrollarse y prosperar, independientemente de sus diferencias, todo ello con unos pocos ajustes en su PEI.<\/p><p>Si no est\u00e1 convencido, perm\u00edtame apelar a su buen sentido. Renovar su PMI no requiere mucho trabajo ni mucha inversi\u00f3n. Pero todas las alternativas s\u00ed. La respuesta para ofrecer un mejor trato laboral a los empleados es dotar a su organizaci\u00f3n de un s\u00f3lido plan de I+D basado en mentores certificados.
